The Career Ladder is Broken. Here’s what replaces it

Stolzoff argues that the traditional career ladder has collapsed under the weight of a global pandemic that shifted workers’ priorities, mass layoffs that eroded the promise of employer loyalty, and the rise of AI.

So what has replaced it? Stolzoff says the new model is a nonlinear model of lateral moves, industry switches, and professional reinvention is taking shape. This model is defined by uncertainty, and therefore those who are able to thrive amid uncertainty will be more poised for success. He thus offers five strategies for thriving amid uncertainty:

  1. Find your anchors: Clarity in some areas of life makes it easier to hold uncertainty in others. Anchors — whether a commitment to your values, a place, a person, or a mission — create stability when your career feels unpredictable. They are the things that don’t change, so everything else can.
  2. Shrink your planning horizon: Most people set out a five or ten year plan, then feel destabilized when reality diverges from the plan. Practicing shorter planning cycles— asking what you need from the next six months— builds tolerance for ambiguity over time.
  3. Diversify your identity: Much of the anxiety around uncertainty comes from tying your sense of self to a specific job title, company, or career path— a lesson many learned the hard way when loyal employees were laid off during the pandemic. Just as an investor benefits from diversifying a portfolio, diversifying your sources of meaning and identity means you can remain standing if one of the pillars crumbles.
  4. Make small bets: Uncertainty tolerance isn’t built in the abstract — it’s built through repeated exposure to low-stakes unknowns. By putting yourself in situations where you’re forced to learn, you expand your capacity for the unknown. The goal is not to plan for a specific scenario, but to develop a mindset that can handle uncertainty.
  5. Choose curiosity over fear: The human mind tends to catastrophize when faced with uncertainty. We frame the unknown as a threat rather than a source of possibility. Nearly every scientific discovery, world-changing business, and mind-expanding piece of art began with someone’s willingness to persist through the fog of uncertainty. Curiosity has the power to reveal the opportunities that fear obscures.

The greatest benefit of a nontraditional path is that it forces a question most linear careers never ask: what do you actually care about? Without a ladder to climb, you have to do the harder work of deciding what success means to you. That clarity becomes your compass — and in a world where the map keeps changing, knowing your own direction is the most practical career skill of all.
